Choque de Carreira sob a Perspectiva da Teoria de Conservação de Recursos: Um Estudo com Profissionais Demitidos de Organizações Privadas

Resumo

Objetivo: Este estudo teve por objetivo analisar o choque de carreira vivido por profissionais demitidos das empresas privadas em que trabalhavam. Também foram analisados os impactos do choque de carreira e os diferentes recursos mobilizados para lidar com o mesmo.

Teorias: A experiência da demissão foi analisada à luz da teoria da conservação de recursos (COR) e também com base na literatura sobre choques de carreira.

Método: Foi conduzida uma pesquisa qualitativa e exploratória com 12 trabalhadores, todos com nível superior, que foram demitidos de seus empregos em organizações privadas de diferentes setores da economia.

Resultados: Em linha com princípios da COR, os resultados mostraram que a demissão foi antecedida por outras perdas de recursos, além de gerar novas perdas; que a posse de recursos – suporte material e psicológico, recursos pessoais e competências de carreira – facilitou a transição e, em alguns casos, a recolocação; e, por fim, que os participantes buscaram adquirir novos recursos para lidar com as perdas da demissão.

Contribuições teóricas/ metodológicas: Esta pesquisa inova ao investigar a perda do emprego, entendida como um choque de carreira, à luz da teoria da conservação de recursos. Os resultados também permitem uma crítica aos modelos de carreira e empregabilidade que dão ênfase à agência individual em detrimento de aspectos contextuais.

Contribuições gerenciais/ sociais: Espera-se contribuir para o debate em torno de políticas públicas ou organizacionais que promovam o desenvolvimento de recursos pessoais que facilitem a recolocação de trabalhadores desempregados.

Abstract

Objective: This study aimed to analyze the career shock experienced by professionals displaced from the private companies in which they worked. It was also analyzed the impacts of the career shock and the different resources mobilized to deal with it.

Theories: The dismissal experience was analyzed in the light of the conservation of resources theory (COR) and also based on the literature on career shocks.

Method: A qualitative and exploratory research was conducted with 12 workers, all with higher education, who were dismissed from their jobs in private organizations from different sectors of the economy.

Results: In line with COR principles, the results showed that the dismissal was preceded by other losses of resources, and also generated new losses; that the possession of resources – material and psychological support, personal resources and career skills – facilitated the transition and, in some cases, the relocation; and, finally, that the participants sought to acquire new resources to deal with the losses from the dismissal.

Theoretical / methodological contributions: This research innovates by investigating job loss, understood as a career shock, in the light of the conservation of resources theory. The results also allow for a critique of career and employability models that over-emphasize individual agency over contextual aspects.

Managerial / social contributions: It is expected to contribute to the debate around public or organizational policies that promote the development of personal resources that facilitate the reemployment of displaced workers.
